Innovation teams need more than smart people. They need conditions where people feel safe speaking up with half-baked ideas, can challenge each other's assumptions without fear, and have complementary expertise. Psychological safety—the belief that you won't be punished for mistakes or vulnerability—predicts which teams innovate successfully. Teams also need cognitive diversity: mix of specialists and generalists, different functional backgrounds, varied experience levels.
